Her other experiences within the same institution also reveal how the exclusionary aspects of societal racism are sometimes reflected in staff relations within the academy: You assume some basic courtesy and respect in the university—and racial remarks or attitudes are generally not that blatant—but in South Carolina it was a different story…my colleagues would not acknowledge me.

Does affirmative action in reality overcome racial disadvantage? What is its relative value with regard to shaping the self-concept of the beneficiaries? A study conducted in the USA (Leonard, 1988) concluded that, whilst minority group productivity did increase significantly during the 1970s because of the enforcement of affirmative action policies in the work place, there was also evidence of more discrimination against women than against ethnic minority groups per se. With regard to the 1980s, the study concluded that ‘the fact that more women are in the labor force owes more to a massive shift in the female labor supply, and perhaps the threat of lawsuits under Title VII, than to the impact of AA during the 1980s’ (Leonard, 1988:132).

Thus it is that concepts of ‘racial otherness’ may be constructed within the organization in terms of ‘commonsense’ or 30 FEMINIST ACADEMICS: stereotypic understandings of ‘ethnic or gender specific’ behaviours, temperament and disposition which would ostensibly undermine individuals’ ability to make rational decisions—and which, in turn, would influence their ‘credibility’ in positions of authority. This was reflected by the experience in the UK of one of the respondents who, as part-time tutor responsible for in-service teacher training, also worked in an advisory role as acting head of a support service department in a Local Education Authority (LEA).
